Abstract: الملخص هدفتالدراسةالتعرفإلىواقعالحوافزفيجامعةالاستقلالوآفاقالتطويرمنوجهةنظرموظفيالجامعة،منخلالدراسةواقعالحوافزفيالجامعة،وآفاقالتطوير (تحسين) الأداءلدىالعاملينفيالجامعة،كماتمدراسةالعلاقةالتيتربطبينواقعالحوافزوآفاقتطوير (تحسين) مستوىالأداءالوظيفيللعاملينفيالجامعة. كذلكهدفتالدراسةأيضاًإلىالمعيقاتالتيتحدمنتطوير (تحسين) الأداءالوظيفيلدىالعاملينفيجامعةالاستقلال. ولتحقيقهذهالأهدافتكوّنمجتمعالدراسةمنكافةالموظفينفيالجامعةوالبالغعددهم (720) موظفاًوموظفة،وقدصممالباحثأداةالدراسة (الاستبانة) للحصولعلىالبياناتالمطلوبة. حيثتمتوزيعهاعلىعينةالدراسةالبالغة (250) موظفوموظفة،وقدوزعتبشكلالكتروني،كماتماستردادهاجميعهاوكانتكافةالاستبياناتصالحةللتحليل. عملالباحثوفقالمنهجالوصفيالتحليليلملائمتهلطبيعةهذهالدراسة،وقدتمتحليلالبياناتبواسطةبرنامجالتحليلالاحصائيSPSS. خلصتالدراسةإلىعدةنتائجأهمها: عدمكفايةالحوافزالماديةالممنوحةمنقبلالجامعةللموظفين،ايضاًتبيّنأنتوزيعالحوافزالماديةفيالجامعةغيرمبنيعلىمعاييرواضحةومعلنةللموظفين،منجهةثانيةتبيّنانالرؤساءفيالعمليقومونبتوجيهالمدحوالثناءللعاملينعلىإنجازالأهداف. فيماخلصتالدراسةالىعدةتوصياتنذكرمنها: تعزيزالحوافز (الماديةوالمعنوية) الممنوحةللعاملين،منحالترقياتوفقاًللأداءالمتميّزوعدمالاعتمادعلىالأقدميةفقط،زيادةالحصةللدوراتالتدريبيةبمايتناسبمعتخصصاتالعاملينلتنميةوتطويرالقدرات،واستخدامأحدثالأساليبفيالتدريب. الكلماتالمفتاحية: واقعالحوافز،آفاقالتطوير،جامعةالاستقلال. The reality of incentives at Al-Istiqlal University and the prospects of development "From the viewpoint of Al-Istiqlal University employee" Prepared by: Ahmad Maher Harbouk Supervisor: Dr. Mohammad Halaseh Abstract The purpose of this study was to determine the reality of incentives at Al Istiqlal University and prospects for development (improving) from the point of view of university employees, by examining the reality of incentives at the universityand prospects for development (improvement) in university staff performance, and the relationship between the reality of incentives and the prospects for improving the level of performance for university staff has been studied. The study also targeted the barriers that limit the development (improvement) of job performance among Al-Istiqlal University staff. To achieve these goals, the study community consisted of all university staff, including (720) male and female staff members. The researcher designed the study tool (questionnaire) to obtain the required data. The questionnaires were distributed to the study sample of (250) male and female employees electronically and all of them were retrieved and were valid to analyze. The researcher used the descriptive analysis method because of its relevance to the nature of this study, and the data were analyzed using the SPSS statistical analysis program. The study came to several results, the most important of which are: the inadequacy of material motivations provided by the university to its employees, it was also noted that the distribution of these material motivations in the university is not based on clear and declared criteria for employees. On the other hand, directors at work have been found to praise and appreciate workers for achieving goals. The study concluded with several recommendations, including: enhancingthe (material and moral) incentivesgranted to employees, granting promotions based on outstanding performance and not just depending on seniority, increasing the quota for training courses in proportion to the specializations of employees to develop and improve their performance by applying the latest methods in training.
